What Should A Product Manager Do When The Wrong Customer Buys Your Product?

We spend a lot of time trying to segment our market as a part of our product development definition. Once we get that taken care of, we then create marketing programs and product messages so that we can reach our target market and convince them to buy our product. However, sometimes things don’t work out the way that they should. What should we do when the wrong customers start to buy your product?

The Problem With Kia’s Soul Car

A few years ago, the Kia car company’s product managers decided that they wanted to create a car that would allow them to capture more of the prized customer segment that is in their 20′s and 30′s. The reason that they wanted to do this was because this demographic is huge: it could turn out to be as big as the enormous baby boomer segment. Sure seems like something that if done correctly could have gone onto their resume.

In order to go after this market segment, Kia created a new line of cars that they called “Soul”. You may have seen some of the TV commercials that Kia purchased where break dancing hamsters danced and drove Souls. Features in the car were targeted to this market segment and included speakers that had light rings that pulsed to the music that was currently being played. Sounds like a winner, eh?

Well, things didn’t turn out exactly as they had planned. The Kia Soul is one of the top 10 cars that are being bought by the baby boomer segment. There are a number of reasons why this has happened, but buyers cite the fact that the Soul is easy for them to get into and out of as being a key driver of their purchase decisions.

What Kia Is Doing To Solve Their Wrong Customer Problem

I feel a little bad for the Kia product managers – they sorta missed the mark with their Soul line. However, they are generating sales for their product and at the end of the day, that’s what being a product manager is all about. So what’s a product manager to do when the wrong customers start to buy your product?

Over at Kia the product managers have decided to take a two track approach to promoting their Soul lines of cars. They continue to purchase TV ads that will appeal to younger buyers. At the same time they have started to purchase newspaper ads that list out the Soul features that they believe will most appeal to older buyers.

The Kia product managers have to be careful here. They want to grow the youth market for their product (they’ll be around for a long time to buy more products), but at the same time they need to treat the people who are actually buying their product right now with respect. 40% of all car sales were to baby boomers last year so it would appear as though the Kia product manager’s strategy is probably the right decision.

What All Of This Means For You

It’s a sad fact of life that product managers don’t run the world. Instead, we can try very hard to make things happen, but it won’t always work out the way that we want it to no matter what our product manager job description tell us that we have to do..

The product managers at Kia, the auto maker, have run into this problem with the Soul line of cars. These cars were designed to allow Kia to capture the youthful millennial segment of the car buying market. However, older people currently make up the largest segment of Soul buyers. This has forced Kia to introduce two parallel advertising campaigns.

Product managers will create plans for who should buy their products, but they need to carefully look at what the data is telling them. If different segments start to purchase the product, then the product managers need to respond quickly. The customer is always right and product managers need to learn to listen to them, no matter who they turn out to be.

Hiring the Best and the Right Medical Claims Billing Manager for Your Practice

Unpaid claims, denied claims, and rejected claims are every medical practice office’s predicament. But there is a solution for all these problems and headaches, — and that is by hiring the best and I think, the right Medical Claims Billing Manager for your practice. Please be aware that a Medical Claims Billing Manager is completely different with that of an Office Manager. Their functions and responsibilities in every medical practice is completely different from the other.

Solid billing and coding experience and knowledge is very important in choosing the right candidate. The candidate must be highly knowledgeable on the following:

  1. Insurances & Payors Policies and Guidelines (including knowing what deductible is, coinsurance, out of pocket, knowing the difference between an out-of-network and in-network benefits/eligibility, all medical necessity, rehabilitation services, home care services, etc.)
  2. Vast knowledge about Different Insurance Plans (PPO, Managed Care, Open Access, HMOs, Capitated, Medicare, Medicaid, National, Federal Employees Program, Out of State Plans, etc)
  3. Medicare and Medicaid Policies, Guidelines and Determination of Coverage
  4. Medical Terminology (a background in Anatomy and Physiology would be great!)
  5. Medical Coding (CPT, ICD-9, HCPCS and use of CCI Edits)
  6. Use of the proper Medical Modifiers
  7. HIPAA Compliancy, Guidelines and Policies
  8. OIG’s Recommendation for Compliancy (Medical Practice Offices)
  9. Fee schedule analysis, Contracting rates and Credentialing process
  10. Accurate and Quality Data and Patients Demographic Information
  11. Computer System, Billing and Patients’ Information Security

Now, consider the following job description in hiring the best and right Medical Claims Billing Manager for your Practice:

  1. Responsible for leading and directing the company’s billing and collection efforts. Must be highly analytical, experienced, educated and knowledgeable
  2. Directs the over-all function of the Medical Billing Department:
    1. Patients’ benefits and eligibility verification
    2. Assuring all signed forms (financial policy, new patients’ forms/insurance information, HIPAA and ABN for Medicare patients) are on file
    3. Daily electronic submission of claims (paying attention to transmittal receipts, rejected claims must be immediately addressed to)
    4. Maintains accurate patient’s demographic information and data on file
    5. Reconcile charge/encounter forms with the appointments
    6. Patient Statements (a soft collection would be great!)
    7. Performs Internal Audit (a must if you are to complying with OIG’s recommendations!)
    8. Maintains and updates Internal Medical Billing Compliancy Program (very important!)

  4. Reviews and analyzes new patients registration, billing and collection productivity reports, including detail of accounts by type, coverage and reasons for unbilled and/or aged reports
  5. Aggressively appeals rejected/denied claims due to lack of medical necessity, underpayments and downcoding! (support medical necessity, paying attention with use of proper modifiers and get reimbursed properly, pay attention to bilateral procedures, unbundling/bundling)
  6. Directly coordinates with the adjustors for patients on Workman’s Compensation & No-Fault Cases
  7. Reviews credit arrangements, refunds, and adjustments on accounts
  8. Primarily responsible for reviewing monthly reports, quarterly and yearly reports (practice analysis report, collection and aged reports)

Of course, knowing what you expect on a medical biller based on your practice specialty is also vital to your hiring process. Are you a multi-specialty practice? Are you a primary care physician? How many patients on average do you see in a day? Do you perform surgery in the office? Do you bill for drugs and supplies, radiology technical and professional component? Other than the Medical Physicians, do you have PAs (Physician Assistants), NP (Nurse Practitioners) and Therapists (Physical, Occupational and Speech Therapists)?

Billing Managers come and go (sad to say!), but offering them the best deal, including medical benefits may attract them to work for you, even for a longer tenure. These are the people who can make your practice stay in business. I think they must be compensated well.

Your other option is, outsourcing your medical billing to billing service companies might also be a good idea, there are a lot of reputable and good billing service companies around, it’s your call.

Good luck Doc!

Project Manager Considerations When Building a Project Team

As a Project Manager, your team may already have already been assigned before you build a project plan. If this is so, it will allow better estimations of resource budget and the team can participate in designing the project schedule. Alternatively, the team may not be approved and build until the implementation phase begins, which means a preliminary plan has been developed. Remember that if the team can help with planning, then they are more likely to be committed to accomplishing the plan and the project goal or objective. In addition, it is less likely that omission of important details from the plan will occur if the team is involved in developing the plan. Where possible, before trying to develop a project plan, assemble a Project Team of people who have something to contribute to the overall project.

These project team members may have expertise in similar projects or be someone with a stake in the outcome of the project. More experienced people will help ensure the project stays on schedule, however working on a project with a mentor or others more experienced can be a great learning experience for those new to this type of work, process, service, or product. Team members may be volunteers or given the assignment to participate on the project. Typically, volunteers make more of an effort and require less supervision than those assigned without asking if they would like to participate. As the Project Manager, you should talk with each perspective member to make sure they understand what their project responsibilities and accountability might be, what challenges they may look forward to, and what value they offer to the team. Additionally, you should note how much freedom each member would have in carrying out their tasks and making decisions related to their assignments.

If the project team members have worked together before, then the project may start well. Team members who have worked on team projects before will already be familiar with team problem solving and participatory decision-making and will see working on the team as a motivating factor in their and others’ contribution to the project. However, if some of the team members have not worked together or been part of a team before, you as the project manager need to consider if there is need for any team training or other team-building activities to help the members work better as a team. If the team has not worked together before, in their first team meeting, you and your team members will need to establish conduct guidelines for personal and group behavior. You may want to establish what types of information sharing may or may not go outside the project team as well. Working as a team and with your feedback, the project members should find they produce better project results in a more effective manner.

If any team members are only a part-time assignment to the project, then you need to determine with them how they will prioritize their work. As a rule of thumb, no one should be working on more than three projects at a time. As your project continues, be sure to give team members feedback on their individual performance. If they need to change the way they are doing something, be sure to explain why they need to make the change as well as what and how to change. Be sure to let team members know that their contribution is valuable to project and team success. If a team member is not willing to work toward the project goal, then they need to be convinced or removed from the project team. Reward both team behavior and individual accomplishments in order to ensure team members work together and value each other’s contributions.

Why Should You Hire A Property Manager?

Nowadays, it is possible to have your property cared for even if you are away for an indefinite time period. Through property management services, you can leave your lot, house, or commercial space in the hands of a manager and not worry about it. Even if you are not leaving the country, you can depend on a property management company to help you with the maintenance of your property. All you have to do is to hire someone.

As explained by its title, a the person is obliged to manage and maintain a physical property or a building. Mainly, there are 2 types of these managers: the residential and the commercial. These two types are differentiated by the type of property they are managing. While the tasks of the manager differ for these two types, their overall position requirements remain the same. Basically, the property will take good care of your property for your own benefit.

With regards to a residential property, this persons duties include the following:

• Research the rental rates in order to set the lease for your property

• Create and post ads both online and offline

• Prepare and show the property to the prospective tenants

• Screen each tenant application and process them

• Collect the monthly rent

• Handle delinquent tenant problems, this can sometimes include evictions

• Represent the landlord by going to court when necessary

• Occulting a regular inspection of the property both inside and outside

• Producing accounting services such as a monthly financial report

• Supervising the maintenance and the needed repairs of the property

If you are planning to hire someone, you can either select an individual working independently or you can go with a management company. While they are both dedicated to maintain your property, it is important that you make a good decision on which one you should hire. This is because there are some specifics that both cannot do as compared to the other. At the same time, the cost for each is different. If you would like to make things legal and run smoothly though, it is recommended that you hire a property management company. You have to be prepared to pay a small fee though as they are slightly expensive than hiring an individual.

It is recommended though that a company is a better option. Although they are both capable of getting the job done, a company has better control over its services as compared to an individual. A company already has a large database of prospective tenants. Once your property becomes available, they can easily pick out a new tenant from that pool of selected individuals to continue renting your property. As a result, it is a continuous process and is very productive.

There are a lot of other reasons why you should pick a company over an independent manager. However, this is case to case and it will depend on your budget, resources, and your own situation. If you wish, you can shortlist other individuals and see if they can provide a better role than a professional company.

How a Hotel Sales Manager Does a Proper Site Inspection

One of the goals of a Hotel Sales Manager is to get clients to come for Site Inspections and tour the hotel with you. Once you get the commitment, get ready to do some work. When I get a commitment to come for a tour – with a date and time, the first thing I do is make a list of questions and decide on what I want to get out of the appointment.

From there I Google their organization and surf through their pages to get an idea who they are. This knowledge is also good to get for when they do come so you have something to talk about that is in their interest. What are they coming for? Some will come to tour before they sign a booking agreement. Others for future business.

When I get an inquiry, lets just say for a wedding block, I always invite them out and I make time for them. Most hotel sales people won’t just ask them to come and meet with them. They would rather quote a rate, hang up, then shoot out an email. This is not “WOWING” the caller.

When you are sincere and welcome them to your “home” you will have a much better chance to book them. Always invite them to take a site inspection of your hotel. Not to mention that your General Manager will keep seeing you on tours. This looks good for you.

From there I route a Site Inspection Form noting their information and how much I feel the client is worth. The day before I always call to confirm the appointment. I do not email them, I call. This shows that yes, I do have time for you. I think the clients like it better.

On inspection day, I will then choose the rooms that I want to show. To be sure I don’t have any surprises, I walk the route that I am going to take with them to pick up any trash or to get something done before they arrive. And I take the time to inspect my rooms. If I don’t like them, I pick more and keep checking until I find what I am looking for.

On a good day it may only take me 15 minutes to find a good room, and I always find something that I don’t like that must be taken care of. On a bad day I have taken over an hour to find the perfect room and the perfect walk through path. Based on occupancy the night before, I don’t always get the best pickings of the rooms.

I recommend getting show rooms if possible. A show room should look perfect. As perfect as the room looked when it first opened. It should smell good too. I must say that if I’m not happy with the show rooms that my Management Team picks out, I always bring it up at the next Staff Meeting.

We put the show rooms in an out of order status but we sell them if we have to. We try to keep our show rooms out of order but with the past hurricanes and bad weather, we are running pretty good on occupancy so they have to use them. We are an Airport Property with many “distressed passengers” and airline crews.

If you do have show rooms, don’t add a bunch of extra items, flowers etc., that are not in all of the guestrooms. Show them a clean, clean smelling and fresh room. Don’t fudge too much. During the site inspection, I have a list ready for the client with my questions and I tell the client that I have questions for them. Then I ask approval to take notes.

Once they leave, I make it a priority to get the proposal or contract done to get it to them as fast as possible. Clients are impressed when they get their paperwork shortly after they left the property. It shows that YOU the Hotel Sales Manager is interested in a partnership and that you will be committed to them and hopefully them to you.

Summary of "The One Minute Manager"

The One Minute Manager is one of the best selling business books of all time. Authors Ken Blanchard and Spencer Johnson use a parable style story to describe the plight of a young manager who is not having success; however, he hears about a successful manager who is so effective that he has time to spare. The young manager calls him up to find out what he can learn, and the successful One Minute Manager shares with him three secrets to his success. Every manager ought to be familiar with these three gems:

One minute goal setting: All good performance begins with a clear statement of what good behavior looks like, so here is where the One Minute Manager begins. He has his people write out their goals in 250 words or less and focus on good behavior. Then he encourages people to revisit their goals weekly and see how closely their behavior matches the goal.

One minute praisings: One minute praisings are the way that the One Minute Manager catches people doing things right or approximately right. Soon after he observes the behavior, he tells the person what they specifically did right and how it makes him feel. He encourages them to continue their good behavior and then shakes hands to reinforce the positive behavior and how good he feels about it.

One minute reprimands: One minute reprimands are used to correct and redirect behavior. When the One Minute Manager observes someone doing something wrong, he will tell them specifically what they are doing incorrectly. He will also tell them how it makes him feel, and then redirect them back to the one minute goal description of what good behavior looks like. Before ending the conversation, the One Minute Manager will encourage the person to do better by focusing on correcting their behavior in the future and letting them know that they can do it. Then they shake hands so that the One Minute Manager can reinforce the self-worth of the person receiving the reprimand. This puts the focus on the behavior and not the person.

These are simple and easy-to-use basic management skills; however, many managers don’t use them. Like any other skill, it takes practice in the beginning. Once you use these skills, then they will become second nature. If you are not using the One Minute Manager’s secrets, try them out and see how you can make them work for yourself and your team. If you do them well, you too can become an effective One Minute Manager.

Troubleshoot Windows with Task Manager

Task Manager is a Windows system utility that displays the tasks or processes currently running on your computer. To open Task Manager, press Ctrl+Alt+Del. The Applications tab lists the applications currently running on your computer. A single application may actually consist of several running processes, and many programs that run in the background are not listed (you can see icons for some of these programs in the System Tray).

Note: With Windows 98 and Windows Me, Ctrl+Alt+Del will open Program Manager, which allows you only to close applications. However, you can download one of the many Task Manager utilities from the Web.

The Processes tab displays a comprehensive list of all the processes currently running on your computer. This can be very useful for monitoring your system. The process tab displays information about the processor usage and memory usage of each process. The problem is, how to identify a process. Below is a list of some processes you may see in Task Managers Processes list.

“System Idle Process” “System” The Windows System Process “SMSS.EXE” Session Manager Subsystem “CSRSS.EXE” Client Server Runtime Subsystem “WinLOGON.EXE” The Windows Logon process “SERVICES.EXE” Services Control Manager “LSASS.EXE” Local Security Authentication Server Service “svchost.exe” Service Host “spoolsv.exe” The print spooler service “explorer.exe” Windows Explorer “TASKMGR.EXE” The Task Manager “regsvc.exe” Remote Registry Service

“System Idle Process” is basically another name for the time when Windows is doing nothing. There are hundreds of thousands of processes that run on a computer, so you will definitely find names of many other processess that are not listed above. For a list of well known processes, visit www.answersthatwork.com/Tasklist_pages/tasklist.htm You can also learn about almost any task by using it’s name as a search term in google.

Task Manager can also be used to tweak your system if it’s running slow. The Performance tab displays running graphs of your computers CPU and memory usage. If the CPU usage seems to be running over 80 percent most of the time, or if the memory usage seems to be running higher than the total physical memory, you may want to shut down some applications or processes.

On the Process tab, you can identify processes that are consuming a lot of processor time. Click twice on the CPU column heading to sort the CPU column so the processes hogging the most CPU time on top. You can sort the “Mem Usage” column the same way.

On the Application tab, if you right click on the name of an application and, in the popup menu that appears, choose “Go To Process”, Task Manager will open the Processes tab and highlight the process that runs the application. On the Processes tab, if you right-click on the name of a process, you can choose “SetPriority” and promote the priority of the process you need (or demote the priority of a different process to free up some resources).

If you go to the Application tab and shut down an application, you will shut down any processes related to that application. Or, you might choose to shut down a background process that you can identify. To shut down an application or process, click on it’s name in the list to highlight it, then click on the End Task button.

On the Processes tab, if you right click on the name of a process, you can choose “End Process Tree” to kill the process and any sub-processes started by the process.

Task Manager can also be used for troubleshooting. If an application freezes up, you can open Task Manager and shut down the application. If the entire system freezes up, you can use Task Manager to shut down a process that is hogging all the CPU time or memory.

If you spend some time monitoring your computer with task Manager, eventually you will become familiar with the processes that commonly run. Then, when you see an unfamiliar process, you can do a little investigation to make sure it’s not a virus. For example, if you see msblast.exe in the process list, your computer is infected with the Blaster virus. You might be able to detect and eliminate a new virus before an antivirus update is available.

Dentist As Human Resource Manager

In a dental practice human resources contribute significantly to a competitive advantage. If you believe that your business competes for the discretionary dollar based on implementing innovative ideas, delivering remarkable customer service or providing relationship-based care then having exceptional employees is not only important, it is a requirement.

Unfortunately, however, dentists receive no training in human resource management while in dental school and whatever they do learn is through trial and error. It is not uncommon for dentists to feel that managing people is a lot of trouble and they take a lot of time. “If only I could just fix teeth or treat my patients, everything would be fine!”

Human Resource issues and challenges occur in every dental practice whether large or small. Regrettably, most dental offices, by their very nature, are small organizations and the active and on-the-go dentist has less time to deal with HR challenges because the doctor is doing everything else. Dentists wear many hats. Sadly, not all of them fit perfectly.

Human resource management in any business involves the design of formal systems to ensure effective and efficient use of human talent to accomplish the organization’s goals. Despite the obvious differences between large multi-national companies and small businesses such as a dental practice, the same HR challenges must be managed.

There are several HR activities that the dentist needs to consider and manage. Designing systems to effectively manage your team with their needs, expectations, quirks, legal rights and high potential is a challenge. In every sense, in every dental office, the owner dentist is a HR manager.

Consider the following seven areas of HR management that will impact the success and effectiveness your dental practice.

1. Human resource planning and analysis: Individuals on your team can become a practice core competency. When your team receives training and they have the ability to make innovative decisions in ways that your competitors cannot easily imitate, your team can set your practice apart from the rest. This requires planning on your part for the future supply and demand for motivated and capable employees.

2. Equal employment opportunity: Simply stated, all team members must receive equal treatment in all employment-related actions. Regardless, of the size of an organization it is illegal to discriminate based on race, sex (sexual harassment), age (people over 40 are a protected class), or disabilities. While many of the federal laws apply to organizations with 15-20 or more employees, employers of all sizes must be familiar with EEO laws and regulations and be certain that their business practices are non-discriminatory.

3. Staffing: The aim of the dentist HR director is to provide an adequate supply of qualified team members to fill the jobs in the practice. This involves knowing exactly what each employee is to do, describing the job specifications with measurable outcomes as well as successful recruiting. Selecting qualified candidates becomes a critical element of your practice HR management.

4. HR development starts with the orientation of the new employee in addition to job skill training. Also, an integral element of HR development is performance management or assessing how employees perform their jobs.

5. Compensation and benefits involves how the dentist rewards team members for performance through pay, incentives and benefits. It is important to develop and refine the base wage and incentive program for the practice.

6. Health, safety and security. This includes the traditional concern for employee safety to eliminate accidents and injuries at work. Additionally, health promotion programs that encourage healthy employee lifestyles and workplace security have grown in importance.

7. Employee relations: It is critical to develop, communicate and update HR policies so the dentist and the team know what is expected. Defining policies, rules and disciplines are a must for the dentist if he/she is to manage human resources.

For dentists, there exist significant workforce shortages. It’s not that there are too few people rather there are too few people with the skills being required by the ever-changing demands of the modern day dental practice. Consequently, the dental CEO is faced with greater pressures to recruit, retain and train auxiliaries.

If you believe that human resources is one of your core competencies take the following steps to make your dental practice a “practice of choice”.

1. Create a practice culture where your values and beliefs are shared by your team. This will positively affect the attraction and retention of competent employees.

2. Establish productivity standards and measure the quality and quantity of the work done. The more productive you and your team are the better your competitive advantage and the higher your team’s standard of living.

3. Make quality and service a HR-based strategy. High quality care and outstanding patient service can become a strategic competitive advantage. Design your service delivery so that it emphasizes interaction with patients, with the ultimate goal of meeting their needs.

4. Develop your own HR Plan. Set aside time to anticipate and manage the demand and supply of human resources ahead of time to avert a crisis. Now is the time to locate talent because it is critical to anticipate and identify specific needs before the actual staffing is needed. Do an analysis of all current jobs to provide a basis for forecasting what jobs will be needed.

Regardless of the size of the dental practice, the owner-doctor is a human resource manager. When the dentist devotes time to HR planning by identifying and communicating the culture, the values and the vision of the practice he/she can create and develop the core competency of the practice….it’s people. The result is that you will attract better qualified applicants for open positions and you will retain employees longer while elevating practice and personal profitability.
